Rol Stresinin İş Tatminine Etkisinde İş-Aile Çatışmasının Aracılık Rolü

Abstract

Son yıllarda iş hayatında yaşanan gelişmeler ile çalışanlar yöneticileri veya etkileşimde bulunduğu diğer kişiler tarafından daha fazla taleple karşılaşmaktadır. Klasik örgüt kuramının kumanda birliği ve yönetim birliği ilkesinin ihlal edildiği ve birbiri ile uyumsuz taleplerin mevcut olduğu durumlarda rol çatışması gündeme gelmektedir. Ayrıca çalışanların sahip oldukları rolde, yetkilerinin ve görevlerinin muğlak olması durumunda rol belirsizliği de oluşmaktadır. Bu araştırmanın amacı rol çatışması ve rol belirsizliğinin birlikte oluşturduğu rol stresinin, çalışanların iş tatminine olan etkilerini ortaya koymak ve bu etkide iş-aile çatışmasının aracı rolünün olup olmadığını belirlemektir. Bunun için farklı işletmelerde çalışan 141 katılımcı ile nicel bir araştırma yürütülmüştür. Elde edilen sonuçlara göre, rol belirsizliği, rol çatışması ve iş-aile çatışması ile iş tatmini arasında anlamlı ve negatif yönlü ilişkiler bulunmaktadır. Ayrıca hiyerarşik regresyon analizi sonuçlarına göre, rol stresinin iş tatminini negatif yönde etkilediği ve bu ilişkide iş-aile çatışmasının kısmi aracılık rolü üstlendiği belirlenmiştir.

Abstract

In the recent years, employees face more demands from their managers and other parties with whom they are interacting with due to the developments in business life. In case of violating the principles of unity of command and unity of direction and in situations of existing incompatible demands, role conflict comes to the agenda. Besides, when employees’ degree of authority and their task activities are unclear, role ambiguity comes into the question. The purpose of this study is to provide the effect of role stress, which is comprised of role conflict and role ambiguity, on job satisfaction of employees and to indicate whether work-family conflict plays a mediator role on this effect. Hence, a quantitative analysis was implemented with the participation of 141 employees. According to the results, there are significant and negative relationships between role conflict, role ambiguity, work-family conflict, and job satisfaction. Furthermore, according to the hierarchical regression analysis results, it was indicated that role stress affects job satisfaction negatively and work-family conflict plays a mediator role in this relationship.
