Yönetim Politikaları Ve Uygulamalarının İş Tatmini Üzerindeki Etkisinde Örgütsel İletişimin Aracı Rolü: Akademik Personel Üzerinde Bir Araştırma

Abstract

Bu araştırmada temel amaç, akademik personelin çalıştıkları kurumun yönetim politika ve uygulamalarına yönelik algılarının iş tatminlerine etkisinde örgütsel iletişimin aracı etkisini ortaya koymaktır. Bu doğrultuda, Türkiye’de bir devlet üniversitesinde çalışan 355 akademik personelden anket yöntemiyle veri toplanmıştır. Verilerin analizinde tanımlayıcı istatistikler ve korelasyon değerlerine ek olarak, AMOS paket programı yardımıyla yapılan Yapısal Eşitlik Modellemesi (YEM) kullanılmıştır. Araştırmadan elde edilen sonuçlar; yönetim politikaları ve uygulamalarının iş tatmini ve örgütsel iletişimi, örgütsel iletişim değişkeninin de iş tatminini pozitif yönde etkilediğini göstermiştir. Sonuçlar, ayrıca, yönetim politikaları ve uygulamalarının iş tatmini üzerindeki etkisinde örgütsel iletişimin kısmi aracı rolünü ortaya koymuştur. Dolayısıyla, akademisyenlerin yönetimin politika ve uygulamalarına yönelik olumlu algıları örgütsel iletişimi artırmakta, artan iletişim algısı ise akademik personelin işlerinden duydukları tatmin düzeyini artırmaktadır.

Abstract

The main purpose of this research is to reveal the mediating effect of organizational communication on the effect of academic staff's perceptions of the management policies and practices on their job satisfaction. Therefore, data were collected from 355 academic staff working at a state university in Turkey by survey method. In the analysis of the data, in addition to descriptive statistics and correlation values, Structural Equation Modeling (SEM) made with the help of the AMOS package program was used. The results obtained from the research showed that management policies and practices affect job satisfaction and organizational communication positively, and the organizational communication variable positively affects job satisfaction. The results also revealed the partial mediating role of organizational communication in the effect of management policies and practices on job satisfaction. So, the positive perceptions of the academic staff towards the policies and practices of the management increase the organizational communication, and the increased perception of communication increases the satisfaction level of the academic staff from their jobs.
